Abstract(s)
Esta investigação parte do quadro de referências da “experiência do
colaborador” (employee experience), aplicando-o à especificidade do processo
formativo. O objetivo é explorar a experiência formativa dos trabalhadores (employee
training experience), caracterizando os fatores percecionados como promotores de
experiências positivas e negativas.
Recorreu-se a uma abordagem qualitativa, realizando-se 2 estudos: um assente
num inquérito por questionário de questões abertas e exploratórias e outro num
inquérito por entrevista. O primeiro estudo integrou 601 participantes – pessoas
profissionalmente ativas no momento – e teve como objetivo obter uma visão geral
acerca das experiências formativas promovidas pelas entidades empregadoras; no
segundo participaram 15 trabalhadores e realizou-se uma análise mais aprofundada
destas experiências.
Os resultados indicam que a maioria dos trabalhadores classificam as suas
experiências através de sentimentos positivos, revelando que as consideram
satisfatórias, úteis, interessantes, entusiasmantes, inovadoras, desafiantes e promotoras
de novas competências e crescimento. Fatores como o impacto/resultados da formação,
os conteúdos, as comunicações/interações, as estratégias pedagógicas, o formador, a
organização da formação, a entidade empregadora e os formandos emergiram como
aqueles que têm influência na experiência formativa. Além disso, o impacto/resultados e
as estratégias pedagógicas revelaram ser os fatores mais determinantes para uma
experiência formativa, tanto positiva como negativa.
Esta investigação contribui para a literatura existente ao fornecer conhecimento
sobre as experiências formativas dos trabalhadores, destacando a importância de se
considerarem múltiplos fatores na construção de uma experiência formativa
significativa e que atenda às necessidades e preferências dos trabalhadores. Os dados
apresentados sugerem, ainda, que futuras investigações podem beneficiar de uma
abordagem mista para uma compreensão mais abrangente e robusta desta temática.
This research builds on the framework of "employee experience" and applying it to the specificity of the training process. The purpose is to explore the employees’ training experience, characterizing the perceived factors as promoters of positive and negative experiences. A qualitative approach was used and two studies were carried out: one based on a survey with open and exploratory questions and the other on an interview. The first study included 601 participants - people who were currently working - and aimed to get an overview of the training experiences promoted by employers; in the second, 15 employees took part and a more in-depth analysis of these experiences was carried out. The results indicate that the majority of employees rate their experiences with positive feelings, revealing that they find them satisfying, useful, interesting, exciting, innovative, challenging and promoters of new skills and growth. Factors such as the impact/outcomes of the training, the content, the communications/interactions, the pedagogical strategies, the trainer, the organization of the training, the employer and the trainees emerged as those that have an influence on the training experience. In addition, the impact/outcomes and pedagogical strategies proved to be the most determining factors for a training experience, whether positive or negative. This research contributes to the existing literature by providing knowledge about employees' training experiences, highlighting the importance of considering multiple factors when building a meaningful training experience that meets employees' needs and preferences. The data presented also suggests that future research could may benefit from a mixed-methods approach for a more comprehensive and robust understanding of this issue.
