Abstract(s)
Este estudo tem como principal objetivo compreender de que modo as práticas flexíveis de organização dos tempos de trabalho, particularmente, a Semana Laboral de 4 Dias (SL4D), influencia o bem-estar e a qualidade de vida no trabalho. Especificamente pretende-se caracterizar as experiências, benefícios, limitações e desafios, na dupla perspetiva de trabalhadores e dirigentes. Para a prossecução destes objetivos, optou-se por se realizar um estudo exploratório qualitativo, numa das empresas aderentes ao Projeto Piloto Nacional da SL4D, a Conhecimento Intensivo, uma empresa de pequena dimensão, do setor de consultoria. No quadro deste estudo realizaram-se 12 entrevistas semiestruturadas a todos os trabalhadores da empresa. Para o tratamento e análise da informação, recorreu-se à análise temática, com abordagem indutiva. Os resultados demonstraram que a implementação da SL4D nesta empresa foi bastante positiva, com a identificação de diversos aspetos positivos sentidos pelos participantes, sendo de destacar a melhoria do work-life balance, do bem-estar emocional, da qualidade do sono, do desempenho profissional, do salário, das relações intraorganizacionais, do absentismo, da capacidade de retenção, da gestão do tempo profissional e pessoal, entre outros. Contudo, sendo um projeto piloto, ainda existe margem para melhoria e, nesse seguimento, foi possível identificar também limitações e desafios na implementação da SL4D, em que se destacou a dificuldade na gestão da relação interorganizacional, do cumprimento de algumas obrigações profissionais, em conseguir usufruir do dia livre de forma integral, no aumento da carga de trabalho por dia, na afetação de uma pessoa exclusiva ao projeto, na avaliação dos parâmetros de medição, na incerteza do dia livre, entre outros. Com estes desafios identificados, os trabalhadores, também, identificaram algumas oportunidades de melhoria, como a criação de equipas espelho, a utilização de novas ferramentas tecnológicas e a criação de um project manager da SL4D. Por fim, é de realçar a importância que a SL4D teve nas perceções de melhoria geral do bem-estar e da qualidade de vida no trabalho por parte dos trabalhadores e dirigentes.
The main aim of this study is to understand how flexible working time organisation practices, particularly the 4-day working week (4DWW), influence well-being and quality of life at work. Specifically, the aim is to characterise the experiences, benefits, limitations and challenges from the dual perspective of workers and managers. In order to achieve these objectives, a qualitative exploratory study was carried out in one of the companies participating in the 4DWW National Pilot Project, Conhecimento Intensivo, a small company in the consultancy sector. As part of this study, 12 semi-structured interviews were carried out with all the company's employees. Thematic analysis with an inductive approach was used to process and analyse the information. The results showed that the implementation of 4DWW in this company was very positive, with the identification of various positive aspects felt by the participants, including improvements in work-life balance, emotional well-being, sleep quality, professional performance, salary, intra-organisational relations, absenteeism, retention capacity, professional and personal time management, among others. However, as this is a pilot project, there is still potential for improvement and, as a result, it was also possible to identify limitations and challenges in implementing 4DWW, including difficulties in managing inter-organisational relationships, fulfilling certain professional obligations, being able to make full use of the day off, increasing the workload per day, assigning an exclusive person to the project, evaluating the measurement parameters, the uncertainty of the day off, among others. With these challenges identified, the employees also identified some opportunities for improvement, such as the creation of mirror teams, the use of new technological tools and the creation of an 4DWW project manager. Finally, it is worth emphasising the importance that 4DWW has had on workers and managers perceptions of a general improvement in well-being and quality of life at work.
