Num mundo em permanente evolução e marcado por progressos tecnológicos, a
integração da Inteligência Artificial na gestão de recursos humanos está a mudar o
paradigma das práticas laborais. Esta integração oferece vantagens operacionais
significativas, bem como desafios éticos e relacionais. Paralelamente, a Inteligência
Emocional é uma qualidade cada vez mais valorizada no mundo organizacional, pois
proporciona melhor performance coletiva e um ambiente de trabalho mais saudável e
produtivo.
Apesar de serem conceitos amplamente investigados de forma separada, a articulação
entre ambos ainda necessita de estudos aprofundados. Assim, o presente estudo pretende
perceber em que medida a combinação entre IA e IE pode reforçar a eficácia estratégica
do Departamento de RH. A nível operacional, foram igualmente utilizadas algumas
ferramentas de Inteligência Artificial, como o ChatGPT, para apoiar a organização e
apresentação dos resultados obtidos.
Com recurso a uma metodologia qualitativa, foram realizadas dez entrevistas
semiestruturadas a profissionais com vários anos de experiência na área dos recursos
humanos. Estes critérios de seleção foram importantes para reforçar a credibilidade dos
dados. O processo de tratamento e análise foi realizado através de uma análise de
conteúdos, com o objetivo de compreender as ideias, perceções e experiências partilhadas
pelos participantes. O principal objetivo está em compreender como a convergência entre
estas duas inteligências podem transformar positivamente os processos, práticas e
relações laborais.
Os resultados revelam que no âmbito da IA, houve uma crescente adoção de ferramentas
tecnológicas que tornam as tarefas mais eficientes. Por outro lado, a IE mostrou-se
fundamental, transversal a todas as áreas, uma vez que se torna indispensável para liderar
equipas em ambientes de alta pressão, em processos de transformação digital e em
situações de complexidade nas relações interpessoais. A IA e IE juntas, possibilitam que
a GRH avance para um modelo mais estratégico, eficiente e, acima de tudo, mais humano.
In a world of constant evolution and marked by technological progress, the integration of Artificial Intelligence into human resource management is transforming the paradigm of work practices. This integration brings significant operational advantages, as well as ethical and relational challenges. At the same time, Emotional Intelligence has become increasingly valued within organizations, as it contributes to better collective performance and a healthier, more productive work environment. Although both concepts have been widely studied separately, their articulation within people management still requires further investigation. This study therefore aims to understand how the combination of AI and EI can enhance the strategic effectiveness of the HR department. At an operational level, some Artificial Intelligence tools, such as ChatGPT, were also used to support the organization and presentation of the results obtained. Using a qualitative methodology, ten semi-structured interviews were conducted with professionals with several years of experience in the field of human resources. These selection criteria were essential to strengthen the credibility of the data. The treatment and analysis process was carried out through content analysis, with the aim of understanding the ideas, perceptions, and experiences shared by the participants. The main objective is to understand how the convergence of these two forms of intelligence can positively transform work processes, practices, and relationships. The results reveal that, regarding AI, there has been a growing adoption of technological tools that make tasks more efficient. Conversely, EI proved to be fundamental and transversal to all areas, as it is indispensable for leading teams in high-pressure contexts, during digital transformation processes, and in situations involving interpersonal complexity. Together, AI and EI enable HRM to evolve towards a more strategic, efficient, and above all, more human model.
