A demografia da força de trabalho tem vindo a alterar-se rapidamente, verificando-se um envelhecimento crescente da população que tem ocasionado importantes alterações na demografia mundial. Num contexto de envelhecimento da população ativa, surgem novos desafios na gestão da Saúde e Segurança no Trabalho (SST), nomeadamente no papel das empresas no que respeita à capacidade de proteger os trabalhadores mais velhos. Com o intuito de fomentar uma política ativa de empregabilidade sustentável que possibilite o prolongamento de uma vida profissional saudável e produtiva, este estudo teve como objetivo identificar boas práticas para a gestão do envelhecimento nos locais de trabalho e elaborar um “Guia de Boas Práticas”. Para isso, teve-se como base o caso prático de uma empresa do setor da metalomecânica. Pretendeu-se que este guia não só integrasse e evidenciasse as boas práticas desenvolvidas pela empresa em estudo, mas também apresentasse novas propostas, tendo em consideração os riscos a que os trabalhadores se encontravam expostos e que foram evidenciados como relevantes para os trabalhadores mais velhos na literatura atual. Para tal, numa fase inicial foi efetuada uma revisão sistemática da literatura com a finalidade de identificar estudos que abordassem fatores de risco relevantes para os trabalhadores mais velhos e que apresentassem estratégias de intervenção adequadas. Adicionalmente, realizou-se uma avaliação de riscos na empresa em estudo, no sentido de identificar os principais fatores de risco e riscos a que os trabalhadores se encontravam expostos, e analisou-se a sua relação com o envelhecimento. Foram identificadas boas práticas já implementadas pela empresa em estudo e analisada a possibilidade de implementação de novas medidas através de reuniões realizadas com as partes interessadas. No final elaborou-se o “Guia de Boas Práticas para a Gestão do Envelhecimento”. Este integrou medidas relacionadas com a alimentação e atividade física dos trabalhadores, proteção face a riscos específicos, fatores individuais e organizacionais, e promoção da formação e partilha de informação. Os resultados deste estudo enfatizam que as empresas podem adotar uma abordagem proativa em relação à gestão da idade, permitindo potenciar os benefícios de uma força de trabalho etariamente diversificada.
The demographics of the workforce have been changing rapidly, with a growing aging population, causing significant changes in world demographics. In the context of an aging workforce, new challenges arise regarding the management of occupational health and safety (OSH), being the role of companies in protecting their older workers of utmost importance. In order to promote an active policy of sustainable employability that enables the extension of a healthy and productive working life, this study aimed to identify good practices for managing aging in the workplace and develop a Good Practice Guide. This study and Guide were based on the practical case of a company in the metalworking sector. It was intended that this guide should not just integrate and highlight good practices already developed by the company under study, but also it should present new proposals, considering the risks to which workers are exposed and those which were evidenced as relevant to older workers in the company by current literature. To this end, a systematic literature review was initially developed to better identify studies that addressed risk factors relevant to older workers and that also presented appropriate intervention strategies. Additionally, a risk assessment was carried out in the company under study to identify the main risk factors and risks to which workers were exposed and their relationship with aging was analysed. Good practices already implemented by the company were identified and the possibility of implementing new measures through stakeholder meetings was studied. In the end, the “Good Practice Guide for Aging Management” was produced. It integrates measures related to workers' diet and physical activity, protection against specific risks, individual and organizational factors, and the promotion of training and information sharing. The results of this study emphasize that companies can take a proactive approach to age management, enabling them to enhance the benefits of an age-diverse workforce.
